Sanofi in Holmes Chapel is a rapidly expanding Pharmaceutical manufacturing site with approximately 500 employees to date with an anticipated further rise to approx. 750 employees by 2018.

A change of business strategy in 2011 resulted in significant changes to our product portfolio creating additional complexity to our workload and a high level of uncertainty amongst employees. At this time, we observed an increase in work stress-related absence levels amongst middle managers which was in excess of industry average. The lack of awareness of the signs and symptoms caused by stress meant that employees were not able to recognise their condition at an early stage.

Our challenge therefore, was to identify an intervention that would provide continuous and sustainable personal support to all employees allowing them to manage themselves and others through periods of uncertainty, change and growth.

 

We partnered with Tianne Croshaw (and one of her colleagues), who specialise in Mental and Emotional Resilience and training to collaboratively develop a bespoke and tailored Resilience programme to address the high stress-related absence levels.

 

Year 1 of the programme focussed on’ Individual Resilience’ for Managers providing individuals with tools and techniques to manage personal wellbeing and be able to recognise stress in themselves and others. Tianne held profiling consultations with senior leaders at Sanofi to understand specific organisational challenges in order to get to the core of what help and support was required.

Year 2 of the programme took this intervention to the next level by focussing on ‘Team Resilience’.  The programme included workshops covering practical tools and techniques to help Managers understand how to lead resilient teams; topics included techniques for effective communication, strengthening of leadership skills through modelling and thriving in a fast-moving business. Regular access to confidential one to one coaching with Tianne was a fundamental  element of the programme.  Self-support groups facilitated by Tianne were also created to establish a supportive, cross functional network across site allowing Managers to discuss, share and resolve common issues. Self-support groups allowed Managers to have creative space and ‘time-out’ to take care of personal wellbeing.

 

In addition to the Resilience Programme, Tianne actively supported Sanofi in the development of a Wellbeing Programme offered to all employees. This programme consisted of a series of health awareness modules, an 8-week wellbeing programme and a series of 1 hour modules covering self -awareness, nurturing, self- image and confidence.

 

Without doubt, the Resilience and Wellbeing programmes have delivered outstanding organisational results which has led to zero sickness absence due to work related stress for 3 consecutive years. Other organisational and individual benefits included:

 

  • A noticeable cultural shift with widespread use of ‘the language of resilience’ and tools deeply embedded into the values of the site
  • Increased referrals to Occupational Health to proactively seek support, revealing greater awareness of early warning signs of stress:
  • Enhanced personal development, health and engagement
  • Employees feel more able to talk about stress issues and are recognising that they need some support and acting upon it before they reach burnout or before issues become insurmountable
  • Managers now recognising signs of overload at an earlier stage and have the necessary tools and techniques required to manage their personal wellbeing and that of others in the organisation

 

In summary, through working with Tianne over the last four years, we have built a very effective and collaborative relationship built on trust, honesty and confidentiality. Her coaching sessions, workshops and training are consistently delivered with the highest level of passion and enthusiasm and as a result, she very quickly established great rapport with employees and managers alike at all levels within Sanofi. The level of support, commitment and flexibility that Tianne has given to me personally and Sanofi over the last 4 years has been exceptional and it continues to be a delight to work with her on new opportunities.

  • The Resilience Programme helped me to detect symptoms of stress in others and myself.  It has also helped with my confidence in presenting in groups
